Motivate Your Team And Have Some Fun!

Life can be hard. It can throw some defeating blows. It’s said that “the difference between stumbling blocks and stepping stones is how you use them.” And I know that the amazing people that we’ve hired in our agency – the ultra achievers in this world – tend to see life as a glass half full. We’ve hired into our agencies the people who enjoy life more than others. Because of the joy that these people bring, we as leaders need to bring the joy their way as well!

How can we bring the joy to our team members? We have developed strategies, tactics, and things that you can implement starting right now. These strategies motivate your team members and allow them to have more fun while growing your business!

SOME OF THE FUN

The most important consideration when planning all of the fun is to take into account the personality of your team. What do they think is fun? In our agency we use things like wonderful cards, lifesavers candies, the Golden Banana Award Appreciation Day, balloon day, all-day breaks, magazine subscriptions, fake cookie days, crazy hat day, crazy sock day, even crazy apron day! We’re here in California, how about a winery tour? A day on the lake would be fun too.

One time we even brought masseuses into our office for secret massage day! Just make sure that everyone is okay with getting a massage. The last thing you want to do is have this amazing experience (to you) that makes an employee uncomfortable. When you get to know your team, you’ll get the ideas of what will make them so happy.

 

BE SPONTANEOUS

Most companies plan some kind of outing, get-together, or other fun activity. But have you ever thought about being spontaneous about it? Surprising your team can elevate the experience. With our massage day that we had, I announced on a Friday “hey team, you guys are really killing it this month! You rock! We’re proud of you. We’re grateful for you. Tomorrow we’ve got our masseuse Suzie coming into the office. She’s going to be in the conference room for 5 hours so everyone can have a relaxing massage.” Make sure that you tell them that you are grateful for them. Because I know you are!

 

MAKE EVERYDAY WORK FUN

Is there a phrase that you want everyone to say when they’re on the phone with a customer? Make it a BINGO game! We’ve also done everyday fun like putting cartoons or fun stuff above the water cooler so there’s positivity and fun to talk about every day. The smiley face is our trademark, and those smileys are everywhere in the office. People truly want to have fun every day. And a smile can make your attitude instantly positive. In 2012, psychologist Dr. Richard Wiseman studied smiling, with tens of thousands of participants. “The study found even in the most stressful situations, forcing a smile helped alleviate the symptoms of stress and, as a result, increased happiness.” You can watch a quick video from Dr. Wiseman here.

ONE OF THE MOST FUN DAYS

We’ve experimented with a ton of fun – everything from scavenger hunts, dollar bill hunts, foam darts, bowling in the halls. My friends, the sky’s the limit. I remember a silly string day that was one of the most fun days we’ve ever had. I brought in silly string on a Friday, and we were doing silly string around the cubicles and the rest of the office. A client came in and sat at a desk with one of my team members. My Customer Service Representative said “watch this, I’m going to get Mike!” Of course, the client knew my name because they had seen it in newsletters, and all of our communication. She hit me with the silly string and the client, the team member, and of course I had a huge laugh. The client never forgot that moment of fun in our agency either. Be a place that people want to work. And people love to have fun!

Referral Program That Churns 8:1 ROI First Year

The Key To Your Million Dollar Agency?

Excellent people working within world-class processes and systems – then simply promote the heck out of it! One of the best places to start is with a referral program. In a previous post, we talked about the Acre of Diamonds and how each person that is a current customer knows at least 150 people that they would invite to their wedding or funeral. That’s a ton of referrals!

When I started my agency from scratch, I learned about Social Proof, wrote a guarantee, and then I started a referral program. There was magic in social proof, with testimonials & reviews proving to potential customers that the experience with my agency was awesome. There was magic in the guarantee. So much magic that after showing them our written risk reversal guarantee our closing ratio went up by a whopping 31%! I knew that a third piece of the magic was a referral program.

In the beginnings of my agency, like many of you, I was attending networking meetings like crazy and was out there hustling for new business. I hustled every day to write, get more deals, get more leads. One of my buddies, who was a loan guy, was sending me all his leads and I was closing them right and left. Of course, I wanted to repay him for giving all these leads. What could I do for someone who was referring me right and left? I sent him an envelope of scratch-off lottery tickets – the lottery was really big back then. I saw him a couple of weeks later and said “hey man, thanks for the lottery tickets!” I replied “no, thank you for the leads.” And then the magic… he won $116 with those tickets!

8:1 ROI - First Year...

Of course my marketing mind spun and I knew I needed to take another step with this. I asked Jim if he would be willing to take a picture with me and hold up some money so I could tell his story. Marketing is all about telling a great story, and that visual was a reminder of the magic. He agreed, and we were off to the races. Every great accomplishment in the world starts with an idea and action. I designed an entire referral program around that picture and that story. I put it on green paper and put a headline on it. Remember, a killer headline is 67% of our response mechanism, and I started sending it out with the testimonials and guarantee. A trifecta of promotional magic that really, truly works.

Here we are many, many years later, and not only do we have a formal referral program, but now it gives back to our communities. Employment Agreements And Your Offer

Let's dive back into the first P, our favorite P, we affectionately call the People. You've got to have excellent people on your team working within world-class processes and systems and then you just simply promote the heck out of it! People, and the best (not best available) people, are absolutely crucial to the success of your business.

Part of getting those rockstars on your team is the way that you recruit, and then ultimately offer one of those coveted jobs in your organization. You’ve found your rockstar, put them through the interview process like we talked about a few weeks ago, and decided that they are the perfect fit for your agency. That means an offer.

THE C WORD

In my book, The Unstoppable Profit Producer, we talk about three components to the offer. One of these is an iron-clad employment contract. And guess what, my friends? You’ve likely heard from me multiple times that if we want things to change, we have to change. Better said? We GET to change. Back in the day, we used to call them employment contracts. My HR consultant virtually slapped me and said “don’t ever say that C word again. It’s an AGREEMENT.” So now I recommend that your employment agreement be one of the key components to your offer. Take that C word out of your vocabulary too.

THE AGREEMENT

Your agreement has one major goal: to outline exactly the expectations for your next excellent team member as they become part of your high performing team. You want high performing people, you’ve got to let them know how they can do that. Our agreement lays out about 27 different expectations that they are expected to uphold throughout their employment with our agency. And even better? We’ve created this, we’ve designed it, and we provide it to any of our coaching members free of charge. Obviously, you need to run this by your local attorney in your state to be sure that it complies with local and state laws, but it really puts out the expectations and it shows it right there in writing exactly what we expect as a member of our team.

WHO LIKES TO BE MANAGED?

At the end of the day, who really likes to be managed? It’s a term that has been used in business for many, many years: a manager here, a manager there, but who truly loves to be managed? I don’t. And neither does anybody else. At the end of the day, though, people are silently waiting to be led.

Lead them, share with them the expectations, put it down in writing. Point out the minimum expectations within your organization. Here’s the employment agreement, here’s the offer sheet, the compensation model, and the conditional offer. This is where we’re going, and please let us know if there’s any questions.

Crystallize Your Compensation

 

MAKE A MILLION TUESDAY EPISODE 6: CRYSTALLIZE YOUR COMPENSATION

The number one challenge the Independent Insurance Agency owners I talk to are having? People. Finding them, keeping them, and getting them to absolutely love working for you. And a great team is the first “P” for a reason – it’s crucial to have the right people to be great team members that are going to help push your business forward. And the right people are the BEST, not the BEST AVAILABLE.

COMPENSATION IS CRUCIAL

Compensation is one of the many pieces of the hiring puzzle, and although the absolute best people come to your agency because they want to be a part of something, ultimately people want to be compensated fairly for the work that they do. And we need to be sure that the compensation package meets the needs of both the agency and the prospective employee.

TWO TYPES OF EMPLOYEES

There’s two sides to the compensation puzzle: Sales and Service. Your sales compensation is the folks that are doing 80-90% of their work with new customers. Naturally, the Sales team will want to be incentivized for outstanding performance, so their compensation will typically be a base salary plus commission on what they sell.

The other group, the Service team, is anyone who is crucial to the existing customer base. The existing customer, as you know, is so vitally important that you also need this team to be firing on all cylinders and continue to be the best. Most of the time, this team is either hourly or salaried. But we put this team as Base plus Scorecard. This scorecard compensation ensures that the best team members can continue to improve.

KNOW THE SCORE

Those best (not best available) team members are going to be focused on continuous improvement. And without knowing the score, you can’t get better. And these team members are going to want to know the score and want to fix it when it’s less than perfect. Our scorecards are reviewed in a monthly huddle with the leadership team, which gives them a chance to refresh ideas and be energized to make a difference in the agency.

 

The compensation package, and how it’s presented to the prospective employee, could be the difference maker, and in this climate we want to secure every single thing that sets your agency apart and get the best!

Welcome Kit Series To Onboard Your New Customers

We’re gonna dive back into the third P which is Promotions the fun and the sexy one that everybody wants to start with!

Strategy reminder, don’t skip the first and second P, but when we get over to the third P and the Promotions one of the other strategies that you definitely want to have in place in your unstoppable agency machine is a welcome kit series to onboard your new customers to your organization because I mean think about it like this somebody just left a relationship let’s say they left a relationship with their agent or other business of say 20 years of 25 years. Did it make him really, really happy to leave that? No, there was a reason they left, but they left. And so the last thing you would ever want anybody to ever have after they put their 100 commitment in you and your team, in your organization, is buyer’s remorse.

So what the welcome kit series does, if you properly implement it, starting on day zero you will let them know that they made the right choice you’ll completely remove buyers remorse. And by the end of the 30th day or so, they’re going to be thinking to themselves, oh my gosh why didn’t I make this move sooner. They’re going to fall in love with your agency. They’re going to know who they’re dealing with. They’re going to look back and say I made one of the best insurance buying decisions that I’ve ever made. I finally found the right agency.

And so it’s the strategy of employing a welcome kit series that back to if you listen to our first segment in the third P, if you want to reach 100% of the marketplace you’ve got to use 100% of the ways. The welcome kit series also employs that same thought process, so if you’re going to reach a 100% of your new customers you’ve got to use 100% of the ways. Alright both online and offline. We’ve got it mapped out and now our onboarding and welcome kit series is over two full years over 460 days of steps to welcome people onto the team.

In addition to all the nurturing strategies and everything else that we do, when people become part of our agency family, if you will they stay. And they stay longer and they invest more money in their insurance program and better than that they tell their friends. And that’s one of the biggest, biggest benefits of our welcome kit series, is they’re telling their friends, their neighbors, their co-workers. The people they go to church with and everybody else, oh my gosh you should hear about the agency that I found and it all starts with the welcome kit series.
